How Office Wellness Amenities Became a Tenant-Attraction Strategy

Special offer. See more information about Outbyte and uninstall instructions. Please review EULA and Privacy policy.

Office wellness amenities became a leasing strategy because they gave owners a way to make health, comfort and daily experience visible to prospective tenants. In the 2018–2019 period covered by Building Design + Construction, developers used better ventilation, lighting, movement opportunities, healthy food, water access and outdoor space to support recruiting and retention goals. The approach was gaining attention, but it was not universal, and neither certification nor an amenity package guaranteed better health, productivity or return on investment.

What “office wellness” meant to developers

Office wellness was broader than adding a gym. The concept put the people inside the building at the center of design and operations. It covered indoor air, thermal and acoustic comfort, daylight, water, nutrition, movement, outdoor access and the ability to control parts of the environment.

As an Amazon Associate I earn from qualifying purchases.

That focus differs from sustainability, although the two often overlap. Sustainability evaluates a building’s environmental performance, such as energy or resource use. Wellness asks how conditions experienced by occupants may affect comfort, health and their ability to work. A lower-energy system can support both goals, but the measurements and decisions are not identical.

The business argument was straightforward: a building that feels healthier and more comfortable could help an employer attract candidates, retain staff and demonstrate its workplace values. For an owner, those features could make a project easier to distinguish when several buildings offer similar locations and floor plates. Paige Pitcher, an innovation associate with Hines, described the workplace as “your first chance to have an impact” on employee health because “the workplace goes home with you.”

That argument describes a potential tenant value proposition, not a guarantee. Outcomes depend on design quality, commissioning, maintenance, occupant behavior, demographics and how much tenants actually use the features.

What the 2018–2019 market evidence showed

The figures below are historical snapshots reported in a February 15, 2019 Building Design + Construction article. They should not be read as current certification totals or present-day market share.

Measure Reported figure Qualification
WELL-registered or certified buildings that were offices 796 of 1,265 worldwide Count at the close of 2018, as reported by Building Design + Construction
Hines WELL-registered projects 15 projects covering 14.2 million square feet Company figure reported in late December before the article’s February 2019 publication
609 Main personalized temperature-control system $10 million Specific project spending reported by Building Design + Construction, citing a 2017 National Real Estate Investor story
DPR Reston office wellness premium $75,000 on a $6 million project Project-specific figure attributed to DPR’s Christopher Gorthy

Hines’ Adam Slakman said, “Our base standard is now the WELL standard.” That statement describes the company’s approach at the time; it does not mean every owner adopted the same baseline. The article’s examples show an industry testing wellness as a differentiator, not a completed transition across all offices.

Why tenants and owners considered wellness

Recruitment and retention

Employers compete for people, especially in knowledge-intensive industries where employees can choose among workplaces. A building with daylight, comfortable temperatures, clean air, stairs that make movement convenient and appealing food or water options can reinforce an employer’s message about how work should feel. Amenities also become tangible features that a leasing team can show during a tour.

The value is partly experiential. A well-designed stair, a quiet room or a usable patio can affect a person’s daily routine more directly than an efficiency measure hidden in a plant room. Yet an owner cannot assume that an amenity will influence hiring unless the tenant communicates it and employees can access it consistently.

Leasing differentiation

Wellness can help a building stand out when competing properties have comparable transit access, views and specifications. Jason Bockenek, a senior director of development with Carr Properties, discussed possible value through faster lease velocity or lower concessions, while acknowledging that it is “not possible to judge exactly” how much of an outcome comes from wellness.

That uncertainty matters in underwriting. A feature may help a deal, but the effect can be mixed with rent, timing, broker relationships, neighborhood conditions and the tenant’s own workplace strategy.

Employee experience and measured cognition

A controlled exposure study by Allen and colleagues, published in Environmental Health Perspectives in 2016, placed 24 participants in an environmentally controlled office for six full workdays. Average cognitive-test scores were 61% higher on “Green” condition days than on “Conventional” condition days, and 101% higher on “Green+” days. The Green+ condition combined low volatile-organic-compound exposure with enhanced outdoor-air ventilation.

Those percentages describe differences in test scores under simulated indoor conditions. They are not a productivity guarantee, a whole-building result or a forecast of financial return. The study does, however, explain why ventilation, contaminant control and carbon-dioxide management became prominent in wellness discussions.

Start with air quality, ventilation and thermal comfort

Ventilation and filtration

Air systems are among the most consequential wellness decisions because every occupant depends on them, including people who never use a gym or wellness room. Planning should address outdoor-air delivery, contaminant sources, filtration, controls, commissioning and maintenance rather than treating a filter change as a complete solution.

The article mentions higher-grade MERV filters and carbon filtration, but a filter rating cannot be selected safely in isolation. The replacement must match the air-handling unit, fan capacity, pressure limits, dimensions and the engineer’s design. A higher-resistance filter can reduce airflow if the equipment was not designed for it. Owners should have the mechanical engineer or qualified facilities team verify the specification before purchase or installation.

Air-quality monitoring is also an operating commitment. Sensors require calibration, data review and a response plan when readings drift. Without maintenance, a sophisticated monitoring system can become a dashboard that no one uses.

Water quality

Wellness programs discussed water-quality monitoring and convenient drinking-water access. The practical work can include plumbing decisions, sampling, treatment, maintenance and clear communication about results. A dispenser is useful only when it is maintained, accessible and supplied at the points where occupants actually work.

Thermal comfort and personal control

Temperature is one of the most visible sources of workplace dissatisfaction. The 609 Main example shows how far a project may go: the article reported $10 million for a personalized temperature-control system. That is a single project report, not a typical premium or a recommendation for every building.

Before choosing individual controls, an owner should examine zoning, envelope performance, solar loads, controls integration and the way tenants operate their space. A control that gives one person comfort while destabilizing a whole zone can create new complaints and energy penalties.

Design and operating features beyond the HVAC system

Daylight and lighting controls

Access to daylight and individual lighting controls can give occupants more agency than a uniform ceiling-lighting scheme. Design must balance glare, heat gain, screen use and privacy. Controls should be intuitive, commissioned and supported by facility staff.

Movement, stairs and fitness

Active stairs can encourage walking when they are visible, safe, attractive and located on routes people already use. Fitness rooms are another option, but their value depends on hours, equipment, cleaning, security and whether tenants can use them without complicated rules. These amenities should complement, not substitute for, a building that makes ordinary movement easy.

Food and drinking water

Healthy food choices can be offered through cafés, vending, catering standards or tenant guidance. The article treats nutrition as part of wellness, while also noting that requirements differ among certification approaches. Food programs need reliable vendors, clear labeling, sanitation and pricing that employees can accept.

Acoustic zoning

Quiet and loud zones recognize that focused work, collaboration and social activity create different sound requirements. Zoning works best when layouts, furniture, room booking and tenant etiquette reinforce one another. Acoustic treatment cannot compensate for a plan that places a high-traffic social area beside concentrated workstations without separation.

Outdoor space and cycling facilities

Patios and other outdoor areas can provide daylight, fresh-air access and a change of setting. Bicycle storage and repair stations support active commuting, but they require secure access, convenient location, drainage, maintenance and facilities that match local travel patterns.

Choosing between WELL and Fitwel

WELL and Fitwel were described as third-party certification approaches in the period covered by the article. Program rules, versions and fees can change, so an owner should verify current criteria directly with each administrator before committing.

The decision should be made against the project’s intended outcome rather than the label alone:

  • Define the property boundary. Confirm whether the assessment covers an entire building, common areas, a tenant fit-out or another scope. A certification limited to one space may not represent conditions elsewhere in the property.
  • Map evidence and documentation. Identify which design drawings, policies, measurements, operating records and occupant surveys will be required, and assign responsibility for collecting them.
  • Plan for operations. Compare requirements for maintenance, cleaning, monitoring, training and post-occupancy verification. The 2019 article reported that Fitwel appeared more amenable to some developers because, at that time, it did not have the same operations-and-maintenance and nutrition requirements as WELL.
  • Budget administration as well as construction. Registration, consultant support, documentation, testing and recertification can continue after the ribbon cutting.
  • Match the standard to the tenant promise. If the leasing message emphasizes air quality, the operating team must be able to maintain the related systems. If it emphasizes choice and amenities, access rules and hours must support that claim.

Certification can organize goals and provide outside review. It does not, by itself, establish that occupants will experience a particular health or productivity result.

What wellness costs—and why ROI is hard to isolate

Wellness spending falls into several categories:

  • Capital work: HVAC capacity, controls, plumbing, filtration upgrades, lighting, acoustic construction, stairs, patios, fitness rooms, bike facilities and tenant-area improvements.
  • Operating work: filter replacement, sensor calibration, water testing, cleaning protocols, food service, equipment upkeep and staff training.
  • Program costs: certification registration, consultants, testing, documentation and recertification.
  • Tenant enablement: communications, access systems, booking tools and policies that determine whether occupants can use the amenities.

Rachel Gutter of the International WELL Building Institute described the industry’s changing question: “The shift over the past two years has seen developers go from asking ‘What’s the ROI for wellness?’ to ‘How can we help them quantify it?’” That shift recognizes that benefits may appear through several channels and over different time periods.

  • Hard hat clip- attaches for easy access
  • Quick dry time with reduced smearing and marking

Lease velocity, concession levels, renewal rates, absenteeism, employee surveys and productivity are all influenced by factors outside the building. Colin Rohlfing of HDR summarized the problem by saying “it’s not a one-to-one correlation” between spending and benefits. Peggy Bennett of Hoefer Wysocki put the commercial test plainly: “They want wellness, but are they willing to pay for it?”

A credible business case therefore states assumptions and tracks several indicators instead of assigning the entire change in rent or retention to one amenity. Compare similar leasing situations where possible, record when features become available, and separate construction costs from recurring operating costs.

A practical implementation sequence

  1. Set the outcome. Decide whether the priority is indoor-air quality, comfort, recruitment support, tenant retention, a certification target or a combination. Avoid starting with a shopping list of amenities.
  2. Establish a baseline. Document current ventilation, filtration, temperature complaints, lighting, acoustics, water systems, cleaning products, outdoor areas and tenant usage. Existing-building constraints should be identified before promises are made.
  3. Engage the right disciplines. Bring mechanical, electrical, plumbing, architectural, acoustical, operations and tenant-experience specialists into the same planning process. Wellness claims often fail at the handoff between design and facilities.
  4. Check equipment compatibility. For filters, controls and monitoring devices, verify dimensions, pressure, airflow, electrical loads, network requirements and maintenance procedures. Do not specify a universal MERV rating or consumer device without equipment data.
  5. Design for access and behavior. Locate stairs, water, quiet rooms, patios and bike facilities where people can use them. Publish hours, eligibility, cleaning schedules and rules in language tenants understand.
  6. Commission and train. Test ventilation, controls, lighting and water systems; correct deficiencies; and train the facilities team before occupancy. A certificate or opening-day tour cannot replace ongoing operation.
  7. Measure and adjust. Track indoor-environment data, maintenance completion, amenity usage, complaints, surveys and leasing indicators. Review results with tenants and change procedures when evidence shows a feature is not working.

New construction versus existing buildings

New construction allows wellness goals to influence massing, window design, vertical circulation, shafts, mechanical rooms, plumbing routes and outdoor areas before the plan is fixed. Existing buildings can still improve air, light, acoustics and amenity access, but structural constraints, limited riser capacity, floor-to-floor heights and occupied-space phasing make interventions harder and more expensive.

Phasing is especially important in occupied buildings. Work that disrupts ventilation, plumbing or access should be coordinated with tenants, and temporary conditions should be explained honestly. A modest intervention that operates reliably can create more value than an ambitious feature that remains closed or poorly maintained.

Occupant buy-in is a design requirement

Nancy Moses of Trammell Crow said, “But none of this happens without occupant buy-in.” The point is operational, not promotional. Employees must know that a stair is available, trust the water system, understand lighting controls and feel comfortable using shared spaces. Tenants may also have policies, schedules or accessibility needs that affect participation.

Invite occupants into planning through surveys, workshops and pilot spaces, then report what changed as a result. Provide equivalent options when a feature does not work for everyone. Wellness should expand choice rather than pressure people to exercise, socialize or disclose health information.

Common mistakes to avoid

  • Using certification as a health guarantee. A rating system organizes practices; it cannot promise an individual outcome.
  • Buying a filter without checking the air handler. Compatibility and pressure limits come before a label on the package.
  • Ignoring maintenance. Sensors, filters, water systems and fitness equipment need budgets, schedules and accountable staff.
  • Counting amenities instead of use. A patio or gym that is inaccessible, inconvenient or poorly managed will not deliver its intended value.
  • Claiming a direct productivity return. The 24-person controlled study is informative but does not predict a building’s financial performance.
  • Leaving tenants out of the process. Access rules, hours, privacy and cultural preferences can determine whether a feature succeeds.

What the evidence supports

The historical record supports a measured conclusion: wellness became a meaningful part of some office developers’ conversations about tenant appeal, and air quality, comfort, movement, light, water, nutrition and outdoor access offered practical design levers. It does not support a universal amenity checklist or a guaranteed payback.

Owners who treat wellness as an operating system—designed, commissioned, maintained and evaluated with occupants—are better positioned to make a credible tenant promise than owners who install isolated features and expect a certificate to do the selling.
